You can set the xterm icon to a black-and-white XBM file stored somewhere
like /etc/X11/bitmaps/tn5250.xbm by adding a line like this to .Xresources
in your home directory:

xt5250.iconPixmap: tn5250.xbm

Run "xrdb -merge ~/.Xresources" to load the changes without having to log
out and back in again.

To get multiple tabs, you may be able to start tn5250 directly from a
gnome-terminal profile, but good luck with function keys. And the custom
icon won't work with this.
