Do all RS have 192.168.0.100 as their default gateway ?

Try "tcpdump -i any -n" on your director and "telnet
whatever.mail.server smtp" on any real server. Check if it's correctly
masqueraded and send us an exerpt.

Unless you have special storage requirements, you should not need
persistency for email services.
